Title: Trust in the Workplace
Trust is a tricky notion. It is a state of mind reflecting confidence in the character and integrity of another. Sometimes we are fooled and we trust people we shouldn't. Sometimes we distrust people we should trust.
The moral duty enshrined by the concept of trust is not to be trusted by another (that is someone else’s decision) or to trust another (although this act of faith is often critical to meaningful intimate relationships). Rather, the ethical obligation is to live one’s life so as to be worthy of trust.
Entrustment
In our ongoing business affairs, serious friendships, and our intimate love relationships, we seek people we can trust. Why? Because in the absence of trust, we must constantly be on the lookout for the possibility that those we are dealing with are trying to take advantage of us for their own benefit. The world is full of duplicity, undependability, and insincerity. If there is no trust, we must be on guard.
The problem is that the defense mechanisms that safeguard us from others also separate us from others. We may feel safe behind a barricade of caution and cynicism, but we are unlikely to be fulfilled. Meaningful human connection requires trust. Friendship and love thrive on exchanged vulnerabilities. The ability to take off our masks and drop our shields, to invite people to get to know us without fearing that they will use what they discover to hurt us, adds a vital dimension to a relationship. Some call that dimension intimacy. Without intimacy, relationships are hollow.
Trustworthiness
The other side of trust is being trusted. We are trusted only when others think us worthy of their trust. There are practical advantages and emotional rewards to being trusted that provide incentives to being trustworthy. People who trust us give us greater leeway because they don’t need rules and contracts to assure that we will meet our obligations. They believe in us and therefore they believe us, even if what we say is inconsistent with the statements of others and even if what we tell them seems implausible.
Integrity
Invariably, people who are highly trusted are believed to have unshakable integrity. The term is used in many different ways. In some contexts, it is a synonym for ethics or character. In this sense, it embraces all the other ethical principles (as when we say that a person or company has great integrity). Integrity is also frequently used interchangeably with honesty. The problem is that if we use the term in these ways we deprive the concept of its unique meaning. Integrity needs and deserves its very own domain.
There are four components to integrity: personal convictions (what we believe), stated values (what we say we believe), operational values (what we actually do), and ethical principles (what we should do). Integrity is a quality of character demonstrated by the moral commitment and courage necessary to maintain consistency between what we believe, what we say, what we do, and what we are morally obliged to do.
Because integrity demands harmony between words and deeds, we must be careful with what we say. A man who tells a woman that she is the most important thing in his life creates a moral obligation to make their relationship his priority above his career and above his personal desires of the moment. If he is not prepared to do that, he ought not to have said it. Similarly, a company that says it values employee welfare had better be careful that they conduct themselves in a way that shows they mean it. It is, of course, still possible for a caring company to lay-off employees, close plants, force transfers, and engage in other acts that could injure employees but such conduct must reveal a high degree of concern for employee welfare.
Trust or Control
Trust-based management seeks to delegate to employees – individuals and teams alike – as much responsibility for and control over tasks and projects as possible. Rather than attempting to raise production through control and incentives, the focus is on performance based on informal agreements and a high level of trust between the parties concerned. Among other advantages, this approach does away with an enormous number of administrative complexities and their considerable attendant expenses. Lenin’s famous words might be rephrased, “Control is good, but trust is cheaper.” This is something organizations would do well to bear in mind, when tempted to solve challenging situations by tightening control. Of course, risks must be confronted and dealt with, but control must not be allowed to degrade or replace trust. Total control would mean zero trust.
A company’s employees are each, ideally, experts in their fields. They have special knowledge of all aspects of their working situations and processes, and a vested interest in optimizing them. By seeking their input and advice, and rewarding good ideas, managers harvest this invaluable resource pool. Further, knowing he has made a positive impact on her workplace heightens the worker’s sense of pride and co-ownership, and encourages taking even greater responsibility. When it is “in” for employees to offer input and suggestions, and safe for them to speak their minds and even to make mistakes, a distrustful, heavy-control, “zero-defect” culture is avoided.
An individual’s response to trust-based management can be encouragingly positive. Manager and employee come to an agreement about a given task. The manager trusts that the task will be adequately carried out, expresses this trust and leaves the employee to his or her own devices. The employee understands and appreciates that trust is in play, and, determined to be worthy of that trust, completes the work as expected. Both manager and employee are rewarded with the satisfaction of a job well completed, and of trust validated.
Far too few companies are aware of these concrete economic and social benefits of trust-based management. Perhaps this is because trust is a natural foundation of our society and social behavior. Because there is a pervasive desire to believe trust is in play, and a feeling that trust is natural – a “given” – so that it requires no special attention or focus. Nor is it regarded as a potential competitive advantage. But it should be so regarded. Trust is an invaluable, invisible raw material that deserves considerable and active attention, focus and cultivation.
Drivers of trust, which include:
Belong and connect: the feeling that the employee feels part of, and connected to, their team and organisation.
Voice and recognition: the individual’s ability to speak up in a way that allows them to influence decision making.
Significance and position: employees sense that they have a clear and important role in their team.
Fairness: the understanding that individuals are evenly treated within their team and the organisation.
Learn and challenge: the opportunity to learn and master new skills and achieve tangible results.
Choice and autonomy: the sense of control over workplace delivery.
Security and certainty: the sense of predictability and confidence in the workplace environment.
Purpose: the understanding of how an individual’s role contributes, and is aligned to, the team and organization’s success
Truly understanding how individuals are motivated at work provides not just the gateway to optimal performance, something sought by every organization, but also an environment where every person can flourish.
By embracing flexible working, freeing up communication and providing a balanced employee benefits package that delivers long-term financial security such as income protection, firms can create a truly high-performance culture that delivers real competitive advantage.

Title: Trust in the Workplace
Trust is a tricky notion. It is a state of mind reflecting confidence in the character and integrity of another. Sometimes we are fooled and we trust people we shouldn't. Sometimes we distrust people we should trust.
The moral duty enshrined by the concept of trust is not to be trusted by another (that is someone else’s decision) or to trust another (although this act of faith is often critical to meaningful intimate relationships). Rather, the ethical obligation is to live one’s life so as to be worthy of trust.
Entrustment
In our ongoing business affairs, serious friendships, and our intimate love relationships, we seek people we can trust. Why? Because in the absence of trust, we must constantly be on the lookout for the possibility that those we are dealing with are trying to take advantage of us for their own benefit. The world is full of duplicity, undependability, and insincerity. If there is no trust, we must be on guard.
The problem is that the defense mechanisms that safeguard us from others also separate us from others. We may feel safe behind a barricade of caution and cynicism, but we are unlikely to be fulfilled. Meaningful human connection requires trust. Friendship and love thrive on exchanged vulnerabilities. The ability to take off our masks and drop our shields, to invite people to get to know us without fearing that they will use what they discover to hurt us, adds a vital dimension to a relationship. Some call that dimension intimacy. Without intimacy, relationships are hollow.
Trustworthiness
The other side of trust is being trusted. We are trusted only when others think us worthy of their trust. There are practical advantages and emotional rewards to being trusted that provide incentives to being trustworthy. People who trust us give us greater leeway because they don’t need rules and contracts to assure that we will meet our obligations. They believe in us and therefore they believe us, even if what we say is inconsistent with the statements of others and even if what we tell them seems implausible.
Integrity
Invariably, people who are highly trusted are believed to have unshakable integrity. The term is used in many different ways. In some contexts, it is a synonym for ethics or character. In this sense, it embraces all the other ethical principles (as when we say that a person or company has great integrity). Integrity is also frequently used interchangeably with honesty. The problem is that if we use the term in these ways we deprive the concept of its unique meaning. Integrity needs and deserves its very own domain.
There are four components to integrity: personal convictions (what we believe), stated values (what we say we believe), operational values (what we actually do), and ethical principles (what we should do). Integrity is a quality of character demonstrated by the moral commitment and courage necessary to maintain consistency between what we believe, what we say, what we do, and what we are morally obliged to do.
Because integrity demands harmony between words and deeds, we must be careful with what we say. A man who tells a woman that she is the most important thing in his life creates a moral obligation to make their relationship his priority above his career and above his personal desires of the moment. If he is not prepared to do that, he ought not to have said it. Similarly, a company that says it values employee welfare had better be careful that they conduct themselves in a way that shows they mean it. It is, of course, still possible for a caring company to lay-off employees, close plants, force transfers, and engage in other acts that could injure employees but such conduct must reveal a high degree of concern for employee welfare.
Trust or Control
Trust-based management seeks to delegate to employees – individuals and teams alike – as much responsibility for and control over tasks and projects as possible. Rather than attempting to raise production through control and incentives, the focus is on performance based on informal agreements and a high level of trust between the parties concerned. Among other advantages, this approach does away with an enormous number of administrative complexities and their considerable attendant expenses. Lenin’s famous words might be rephrased, “Control is good, but trust is cheaper.” This is something organizations would do well to bear in mind, when tempted to solve challenging situations by tightening control. Of course, risks must be confronted and dealt with, but control must not be allowed to degrade or replace trust. Total control would mean zero trust.
A company’s employees are each, ideally, experts in their fields. They have special knowledge of all aspects of their working situations and processes, and a vested interest in optimizing them. By seeking their input and advice, and rewarding good ideas, managers harvest this invaluable resource pool. Further, knowing he has made a positive impact on her workplace heightens the worker’s sense of pride and co-ownership, and encourages taking even greater responsibility. When it is “in” for employees to offer input and suggestions, and safe for them to speak their minds and even to make mistakes, a distrustful, heavy-control, “zero-defect” culture is avoided.
An individual’s response to trust-based management can be encouragingly positive. Manager and employee come to an agreement about a given task. The manager trusts that the task will be adequately carried out, expresses this trust and leaves the employee to his or her own devices. The employee understands and appreciates that trust is in play, and, determined to be worthy of that trust, completes the work as expected. Both manager and employee are rewarded with the satisfaction of a job well completed, and of trust validated.
Far too few companies are aware of these concrete economic and social benefits of trust-based management. Perhaps this is because trust is a natural foundation of our society and social behavior. Because there is a pervasive desire to believe trust is in play, and a feeling that trust is natural – a “given” – so that it requires no special attention or focus. Nor is it regarded as a potential competitive advantage. But it should be so regarded. Trust is an invaluable, invisible raw material that deserves considerable and active attention, focus and cultivation.

Belong and connect: the feeling that the employee feels part of, and connected to, their team and organisation.
Voice and recognition: the individual’s ability to speak up in a way that allows them to influence decision making.
Significance and position: employees sense that they have a clear and important role in their team.
Fairness: the understanding that individuals are evenly treated within their team and the organisation.
Learn and challenge: the opportunity to learn and master new skills and achieve tangible results.
Choice and autonomy: the sense of control over workplace delivery.
Security and certainty: the sense of predictability and confidence in the workplace environment.
Purpose: the understanding of how an individual’s role contributes, and is aligned to, the team and organization’s success
Truly understanding how individuals are motivated at work provides not just the gateway to optimal performance, something sought by every organization, but also an environment where every person can flourish.
